you're right, both extremes can be harmful. And there's also the question of what is the right sort of work to do. I'm inclined to believe that self psycho-analysis to unearth your inner racist has some effect. But I think it's more important to learn about the cultures of marginalized people, so you can understand the sort of things that have damaged their lives. This give you some awareness of how to avoid being complicit to that damage in the future. I discuss this strategy in greater detail here:
